For decades, the image of a Kilimanjaro porter was overwhelmingly male. Women who aspired to work on the mountain faced systemic barriers, cultural resistance, and limited access to training. At Bush Lion Tours, we decided it was time to change that narrative.
Our Women Porters Empowerment Programme, launched in 2021, is not just about adding women to our crews. It is a comprehensive initiative designed to provide women with the skills, equipment, mentorship, and career pathways they need to thrive in one of the world's most demanding outdoor industries.
The Reality Women Porters Face
Before we can talk about solutions, it is important to understand the challenges. Women porters on Kilimanjaro have historically faced significant obstacles that have kept them on the margins of an industry they help sustain.
How Bush Lion Tours Is Making a Difference
1. Equal Pay, Equal Respect
Every woman who works as a porter with Bush Lion Tours receives the same pay as her male counterparts. This is not a suggestion or a goal — it is our policy, and it has been since day one. We believe that fair compensation is the foundation of empowerment.
Our wage structure is transparent and published openly. Porters can see exactly what they will earn before they commit to a climb. There are no hidden deductions, no "adjusted" rates for women, and no compromise on pay equity.
2. Comprehensive Training Programme
Before any porter sets foot on Kilimanjaro with us, they complete our rigorous training programme. For women, we offer additional specialised modules designed to build confidence, capability, and leadership skills.
Physical Conditioning
A structured fitness programme designed to build endurance and strength for high-altitude porter work.
Mountain Safety
Altitude sickness recognition, emergency protocols, weather assessment, and first aid certification.
Leadership Skills
Communication, team coordination, and decision-making under pressure — preparing women for advancement.
Financial Literacy
Budgeting, savings, and investment basics to help porters build long-term financial stability.
3. Proper Equipment and Gear
One of the biggest barriers for women porters has been access to properly fitting equipment. Most gear on Kilimanjaro is designed for men, which creates real safety issues. Women wearing ill-fitting boots, harnesses, or rain gear are at greater risk of injury and discomfort.
Bush Lion Tours provides all women porters with women-specific hiking boots fitted to their exact measurements, ergonomically designed backpacks that distribute weight evenly across the female frame, weather-appropriate layering systems, and safety equipment in correct sizes.
4. Mentorship and Career Pathways
We do not just hire women as porters — we invest in their long-term careers. Our mentorship programme pairs new women porters with experienced female guides and senior staff who provide ongoing support, advice, and encouragement.
Junior Porter
Entry-level position with full training and support — the starting point of the journey.
Senior Porter
After 10 successful climbs, promotion with increased responsibilities and pay.
Assistant Guide
Additional training in navigation, flora and fauna, and guest management.
Certified Guide
Full guide qualification with the Tanzania Tourism Board.
Lead Guide
Senior leadership position — leading entire expeditions to the summit.
Currently, 23% of our certified guides are women — a figure that has doubled since we launched the programme.
5. Community Outreach and Education
Empowerment does not stop at the mountain. We work with communities around Moshi and Marangu to change perceptions about women in the climbing industry. Our outreach includes school visits where our female guides share their stories, family support with childcare during climbs, and community workshops about the economic benefits of women's participation in tourism.
The Numbers Tell the Story
Meet the Women Breaking Barriers
When I first told my family I wanted to work on the mountain, they thought I was crazy. They said it was men's work. But Bush Lion Tours gave me a chance, trained me, and showed me that I could do anything a man could do — and sometimes better.
Grace joined Bush Lion Tours as a junior porter in 2021. Despite having no prior experience in tourism, she quickly demonstrated exceptional determination and skill. After completing her porter training, she pursued additional certification in wilderness first aid and mountain leadership. Today, Grace is one of our most respected lead guides, specialising in the Lemosho Route.
The training changed my life. Not just the porter skills, but the financial planning. I learned how to save, how to budget, and how to think about the future. Now my children are in school, and I am building a career I am proud of.
Neema's story is one of resilience. A single mother from Marangu, she joined the programme in 2022 after struggling to find stable employment. The financial literacy training she received helped her save enough to invest in her children's education and build a sustainable future for her family.
I want every woman who comes to climb Kilimanjaro to have access to gear that actually fits. And I want every woman who works on this mountain to know that she has a future here — not just as a porter, but as a leader.
At just 24, Rehema is one of our youngest certified guides. She completed the porter-to-guide pathway in record time and now leads her own expeditions. Her dream is to open a gear rental shop in Moshi that specifically serves women climbers.
How Climbers Can Support Women Porters
When you book a Kilimanjaro climb with Bush Lion Tours, you are directly supporting our Women Porters Empowerment Programme. But there are additional ways you can make a difference:
- Request a Mixed-Gender Crew: When booking, let us know you would like women on your climbing team. This helps us ensure women get consistent work and experience.
- Tip Equally: Our tipping guidelines recommend equal tips for all porters regardless of gender. Follow these guidelines to reinforce the value of women's work.
- Share Their Stories: When you return from your climb, share the stories of the women who supported your journey. Word-of-mouth is one of the most powerful tools for changing perceptions.
- Donate to the Programme: We accept donations that go directly toward training, equipment, and mentorship for women porters.
The Bigger Picture
Our Women Porters Empowerment Programme is part of a larger vision. We believe that a more inclusive climbing industry benefits everyone — climbers, porters, guides, and the communities that depend on Kilimanjaro's tourism economy.
When women earn fair wages, they invest in their families and communities. When they gain skills and confidence, they become role models for the next generation. When they lead expeditions, they bring diverse perspectives that enrich the entire climbing experience.
Mount Kilimanjaro is a symbol of human achievement and perseverance. It should be a place where everyone — regardless of gender — has the opportunity to succeed.
